abstract = {Job satisfaction is a key factor influencing organizational productivity and sustainability, particularly in the labor-intensive insurance industry. This study aims to identify the priority factors of job satisfaction using the Analytic Hierarchy Process (AHP). Data were collected through interviews and questionnaires from 60 respondents representing three insurance companies in Palu City: Jiwasraya, AJB Bumi Putra 1912, and PT ASTEK (Persero). The results indicate that position and career have the highest priority weight in Jiwasraya (0.32), quality of supervision in AJB Bumi Putra 1912 (0.28), and financial security in PT ASTEK (Persero) (0.35), with a consistency ratio (CR) ? 0.1, confirming the reliability of the analysis. Theoretically, the findings suggest that job satisfaction is shaped by the interaction of structural and psychosocial factors, while practically, they highlight the need for management to develop job satisfaction strategies tailored to each organization’s characteristics.ABSTRAKKepuasan kerja merupakan faktor kunci yang memengaruhi produktivitas dan keberlanjutan organisasi, terutama pada industri asuransi yang padat karya. Penelitian ini bertujuan untuk menentukan prioritas faktor-faktor kepuasan kerja menggunakan metode Analytic Hierarchy Process (AHP). Data diperoleh melalui wawancara dan kuesioner terhadap 60 responden dari tiga perusahaan asuransi di Kota Palu: Jiwasraya, AJB Bumi Putra 1912, dan PT ASTEK (Persero). Hasil analisis menunjukkan bahwa faktor kedudukan dan karier memiliki bobot prioritas tertinggi di Jiwasraya (0,32), mutu pengawasan di AJB Bumi Putra 1912 (0,28), dan jaminan finansial di PT ASTEK (Persero) (0,35), dengan rasio konsistensi (CR) ? 0,1, menandakan validitas analisis yang baik. Temuan ini memberikan implikasi teoretis bahwa kepuasan kerja merupakan hasil interaksi antara faktor struktural dan psikososial, serta implikasi praktis bagi manajemen untuk merancang strategi peningkatan kepuasan kerja yang disesuaikan dengan karakteristik organisasi.},
